ارتباط طرح‌واره‌های ناسازگار اولیه با عملکرد سازمانی: نقش میانجی سکوت سازمانی و راهبردهای مقابله‌ای مدیران زن

چکیده

هدف پژوهش حاضر ارزیابی نقش میانجی سکوت سازمانی و راهبردهای مقابله‌ای در ارتباط با طرح‌واره‌های ناسازگار با عملکرد سازمانی مدیران زن شهرداری‌ها بود. طرح پژوهش از نوع توصیفی همبستگی است. جامعه آماری این پژوهش کلیه مدیران زن شهرداری‌های تهران که در سال 1397 مشغول بودند. حجم گروه نمونه 200 نفر بود به صورت نمونه در دسترس انتخاب و پرسش‌نامه‌های طرحو‌اره‌های ناسازگار،عملکرد سازمانی هرسی و گلداسمیت ، پرسش‌نامه سکوت سازمانی ونداین و مقیاس اجتناب و جبران افراطی یانگ تکمیل گردید. سپس داده‌های جمع‌آوری شده با استفاده از آزمون‌های همبستگی و معادلات ساختاری با نرم‌افزارهای 22SPSS و LISREL 8.85تحلیل گردید. ارزیابی مدل فرضی پژوهش با استفاده از شاخص‌های برازندگی نشان داد که مدل فرضی با مدل اندازه‌گیری، برازش دارد . نتایج نشان داد که طرح‌واره‌های ناسازگار اولیه به صورت غیر مستقیم از طریق سکوت سازمانی بر عملکرد سازمانی تاثیر دارد. هم چنین نتایج نشان داد که جبران افراطی و اجتناب رابطه مستقیم با طرح‌واره ناسازگار دارد. می‌توان براساس یافته های پژوهش، نتیجه گرفت که سکوت سازمانی در رابطه بین طرح‌واره-های ناسازگار اولیه و عملکرد سازمانی نقش واسطه ای دارد. توجه به این مکانیسم تاثیر، در تدوین مداخلات پیشگیرانه و درمانی کارآمد برای تقویت عملکرد سازمانی می تواند موثر باشد.

The Relationship between Early Maladaptive Schemas and Organizational Performance: The Mediating Role of Organizational Silence and Coping Strategies of Female Managers

چکیده [English]

The aim of this study was to evaluate the mediating role of organizational silence and coping strategies in relation to the early maladaptive schemas on the organizational performance of female managers of Tehran Municipality. The research design was descriptive-correlational. The statistical population included all female managers of Tehran Municipality who were in office in 2018, and the sample size included 200 women who were selected via multi-stage cluster sampling. Young’s Early Maladaptive Schema Questionnaire – Short Form (SQ-SF), Hersey and Goldsmith’s (2003) Organizational Performance Questionnaire, Van Dyne et al.’s (2003) Organizational Silence Questionnaire, and Young’s Avoidance and Overcompensation Inventory were completed by them. Data were then analyzed using correlation tests and structural equation modelling with SPSS 22 and LISREL 8.85 softwares. Bootstrap method was used to test indirect relationships. Evaluation of the hypothetical model of the research using fitness indicators showed that the hypothetical model fits the measurement model (CFI = 90, IFI = 90, RMSEA = 0.055). The results showed that the early maladaptive schemas indirectly affect organizational performance through organizational silence. The results also showed that overcompensation and avoidance are directly related to the maladaptive schemas. Based on the research findings, it can be concluded that organizational silence has a mediating role in the relationship between early maladaptive schemas and organizational performance. Paying attention to this mechanism of impact can be effective in formulating efficient preventive and therapeutic interventions to strengthen organizational performance.
